Meaning-Making of Job Insecurity and Its Implications for Employee Performance: A Schutzian Phenomenological Study at Universitas Antakusuma

Job insecurity merupakan pengalaman subjektif yang berkaitan dengan keberlanjutan pekerjaan dan kepastian aspek pekerjaan yang bernilai bagi pekerja. Penelitian bertujuan menganalisis pemaknaan job insecurity melalui pengalaman terdahulu yang berkaitan dengan pembentukan proyek tindakan atau because motive, keadaan yang menjadi tujuan tindakan atau in-order-to motive, serta implikasinya terhadap kinerja karyawan Universitas Antakusuma. Penelitian menggunakan metode kualitatif dengan pendekatan fenomenologi sosial Alfred Schutz. Informan terdiri atas tiga tenaga kependidikan dan dua dosen. Data primer diperoleh melalui wawancara dengan dukungan observasi dan dokumentasi. Data dianalisis melalui reduksi, penyajian, penarikan dan verifikasi kesimpulan, serta interpretasi fenomenologis. Hasil menunjukkan bahwa pengalaman tenaga kependidikan berkaitan dengan keberlanjutan pekerjaan, status hubungan kerja, relasi dengan pimpinan, dan tanggung jawab keluarga. Pengalaman dosen berkaitan dengan kepastian penugasan, insentif, beban mengajar, dan pengakuan institusional. Pengalaman terdahulu berkaitan dengan pembentukan proyek tindakan, sedangkan orientasi tindakan mencakup keberlanjutan pekerjaan, pengembangan kapasitas, alternatif pekerjaan, penghargaan, dan kepastian penugasan. Implikasi terhadap pekerjaan mencakup peningkatan usaha, kehati-hatian, penyesuaian diri, pengembangan keterampilan, berkurangnya efektivitas kerja, bertambahnya beban terhadap pekerjaan utama, gangguan terhadap kegiatan mengajar, dan hambatan pekerjaan. Sebagian informan juga mengalami stres, kemarahan, tekanan psikologis, dan keadaan psikologis yang dirasakan tidak stabil. Temuan menunjukkan hubungan antara pemaknaan subjektif, struktur motif tindakan, dan pengalaman dalam melaksanakan pekerjaan pada setiap informan.
